It is third common cancer in affecting men worldwide according to World Health Organization 2015 statistics (Siegel, Miller and Jemal, 2016). The colon cancer develops in the colon region in the large intestine (cancer.gov, 2016). The adenomatous polyps are generally benign being the pre-cancerous condition but can metastasize and could develop into cancer spreading outside the colon region (cancer.org 2016). The Familial Polyposis coli is one of the genetically predisposing condition causing colon cancer and characterized by thousands of polyp development in the colon (cancer.org, 2016). An individual has a lifetime risk of developing colon cancer to 100 % by the time they reaches the age of 40 (globocan.iarc.fr, 2016). The Familial Adenomatous Polyposis is an autosomal dominant disorder in which there is development of hun dreds of adenomatous polyps in the early stages of life throughout the colon (wcrf.org, 2016). If this condition persists and left untreated, the colon cancer is likely to develop by the age of 40. In the given case study of 40 year old Caucasian man (patient X) has a family history of Familial Adenomatous Polyposis (FAP) and at the age of 18 he was screened for Adenomatous Polyposis Coli gene 1 (APC 1). The Adenomatous Polyposis Coli 1 gene was sequenced and his colon cells were harvested and frozen. When he reached the age of 40 years, he showed symptoms like the abdominal pain, change in bowel habits and unexplained weight loss. Patient X underwent a biopsy of the colon tissue showed that there were hundreds of colorectal adenomatous polyps indicating Familial Polyposis Coli and the comparative study was done for cyclin D1 in the cells with his previous colon cells harvested at the age of 18. Quantitative polymerase chain reaction was done to analyze the results by cloning, sequencing and the following results were reported and interpreted for the patient X. The germ line mutation in the APC 1 gene located on 5q21-q22 band leads to Familial Adenomatous Polyposis that is hereditary colon cancer. The autosomal dominant pattern occurred in which one single altered copy of the gene is enough to cause the disorder. The genetic change meant that the codon 280 present on the exon 8 of adenomatous polyposis coli 1 gene underwent a codon change from TCA to TGA that is base pair mutation (Chromium.lovd.nl, 2016) It is a non-sense mutation in which TCA that codes for serine gets mutated to TGA that codes for stop codon. This APC gene mutated allele sequence shows that the mother has an altered copy of allele inherited from either of her parents. The patient X also inherited that altered copy of the allele from his mother and therefore showed predisposing condition of familial adenomatous polyposis at the age of 18. The other normal allele that is allele 1 coding for serine TCA has become inactivated either by deletion or mutation. The tumor suppressing function of the APC gene is lost and develops in the form of adenomatous polyps. It could be interpreted that at the age of 18, patient X underwent a mutation predisposing for the familial adenomatous polyps and was exposed to develop colon cancer in the later stage if left untreated. This figure 1A shows a biopsy of the normal colon of the patient X at the age of 18 years by performing colonoscopy. It was done to diagnose the patient X for any symptom that showed the symptoms for the predisposing familial adenomatous polyposis condition. As the patient X confirmed the germ line mutation inherited from his mother from the adenomatous polyposis coli 1 gene sequencing. The assessment of the normal biopsy is done on low and high parameters. The size, orientation, muscularis mucosa presence or absence, sub mucosa and mucosa cellularity are observed in the biopsy of colon tissue. The data could be interpreted for the normal histology of the colonic mucosa. The layers are arranged as mucosa, sub mucosa, muscularis propria called externa, sub serosa and serosa containing the loose connective tissue and mesothelial lining (Cerilli, L.A. and Greenson, J.K., 2012). The mucosa consists of tubular crypts that are aligned perpendicularly to the muscularis mucosa. There is a co nstant distance between the crypts and their inner diameter. The normal biopsy might show a little variation or branching in the intercryptal spacing, crypt architecture or occasional branching of the crypts that is considered normal. It is important to study the cellularity in the lamina propria layer surrounding the crypts. It generally consists of cells like eosinophils, plasma cells, lymphocytes and histiocytes. There is presence of normal epithelium and no depletion in the number of goblet cells. The figure 1B shows the biopsy of colon of patient X at the age of 40. The patient X experienced change in bowel habits, abdominal pain and unexplained weight loss. The biopsy showed abnormal growth formations. These conditions satisfied the symptoms of colon cancer in the patient X. When he was screened for the adenomatous polyposis coli 1 gene mutation, he was found to be positive. In his later life, he was left untreated. However, when he reached the age of forty years, he started developing the symptoms of colon cancer as he had a family history of colon cancer showing the genetic predisposing condition of familial adenomatous polyposis. When he was 18 years old, he started developing adenomatous polyps which were benign. Gradually, the pre-cancerous polyps started developing into carcinomas polyps. By the time he attended the age of 40, he developed abnormal outgrowths in the mucosa layer and developed colon cancer. The figure 1B showed tubular adenoma that are small adenomatous polyps on the small stalk that are viewed under the microscope showing disorganized, crowded mucosa of the colon. The goblet cells are less in number and showed hyper chromatic nuclei in the cells lining the polyp glands. This histology shows the benign conditions that are circumscribed, well-differentiated and there is not much invasion of the stalk. The differentiation of the neoplasm is defined by the small adenomatous polyps that are benign in the colon (Jass and Sobin 2012). The staining is done differentially in the epithelial cells present at the top of the adenoma and glandular epithelium that are normal present at the below of the mucosa in the colon. The well differentiated condition showed that the polyps are benign and not yet metastasized (Arqus et al. 2014). Differentiation is one of the variables that act as potential parameter in studying the biologic behaviour in the neoplasm. The figure 2 shows the indirect immunofluorescence and fluorescence microscopy of the stained colon cells of the patient to see the cells for the catenin. The catenin is an important protein associated with the adenomatous polyposis coli 1 gene. The catenin plays an important role in promoting the proliferation of cells and acts to control the activity and expression of the various genes. catenin also helps in the differentiation of the cells. The vital role that catenin plays is that it helps to attach the cells to one another and also in tissue formation. The catenin association with the adenomatous polyposis coli gene gives a signal to the catenin to break down and therefore it is no longer functional (Holland et al. 2013). The adenomatous polyposis coli gene acts as a negative regulator for catenin and also controls its concentration. Cadherin interacts with catenin and is involved in the cell adhesion mechanism. When the expression of catenin is seen in the immune fluo rescence microscopy by the antibody treatment to the precipitated adenomatous polyposis coli gene with the identification and sequencing of the beta-catenin is done (Clevers and Nusse 2012). This figure 2 showed the beta catenin expression and adenomatous polyposis coli is involved in the cell adhesion process. The Wnt signaling is activated during mutation that initiates the colon cancer. The beta catenin concentration in nucleus is a measure to show the stage of the colon cancer. The figure 3 shows the expression of the cyclin D1 levels at the mRNA level. The cyclin D1 levels are an indication of neoplasm in the colon. The quantitative polymerase chain reaction is an accurate tool to measure the levels of cyclin D1 expression at the mRNA level. Cyclin D1 plays an important role in the proliferation and continuity of cell cycle. The high expression of the cyclin D1 levels is an indication of the progression of cancer. It is basically a proto-oncogene and regulates the progression of the cell cycle from G1 to S phase. The cyclin D1 is a prognostic marker and helpful in assessing as it is the cell cycle checkpoints (Colussi et al. 2013). Cyclin D1 is activated when adenomatous polyposis coli gene is mutated and Wnt or beta catenin signaling is activated. This quantitative polymerase chain reaction of the cyclin D1 levels showed that the initiation of the neoplasm in the colon. The comparative study by quantitative polymerase chain reaction of patient X at the ag e of 18 and 40 years showed that the cyclin D1 levels increased at the RNA level at the age of 40 and the cyclin D1 levels decreased at the age of 40 when compared to the levels at 18 years. The table 2 shows the polymerase chain reaction results done to amplify both the copies of the patient X alleles of the adenomatous polyposis gene. The codon at the position 1338 shows a substitution and base pair mutation. It is a nonsense mutation as the allele 1 of the codon 1338 contains a stop codon that is an altered form of the two alleles of the adenomatous polyposis coli gene. The CAG codes for glutamine however, there is loss of function of the allele 2 and allele 1 has gain in function. There is loss of function of the adenomatous polyposis gene as a tumor suppressor and therefore, the mutation results in predisposing condition for progression of colon cancer. A new mutation occurred at the age of 40 in patient X and it is the actual time when he started showing the symptoms for the disease. The underlying molecular and genetic reason for patient X condition is the family history of colon cancers. The genetic predisposing condition familial adenomatous polyposis runs in the family with germ line mutation. The adenomatous polyposis coli 1 gene undergoes nonsense mutations at the codon 280 and 1338. The patient X inherited the defective allele from his mother undergoing a base pair mutation coding for stop codon. The codon 1338 also codes for stop codon from glutamine. The prognosis for patient X is that his family has a history of colon cancers. The patient X has a predisposing genetic condition that is the familial adenomatous polyposis. He inherited the defective allele from his mother and a new mutation at the age of 40 when he actually showed the symptoms for neoplasm colon cancer. The surgery would not be helpful for the patient s the polyps would continue to grow. However, removal of the polyps by colonoscopy would help to stop them from being cancerous. Problem was the forecast sometimes did not live up to the hype and at the end of the quarter many times the warehouse was overstocked with product that needed to be moved before the next shipment started for the beginning of the next sales quarter. This overstock lead to many major price reductions and incentives throughout the district so that most of the grocery stores were able to purchase large sums of stock and run supplement ads other than previously corporate contracted. Extra discounts equal lower costs which led to higher profits because many of the franchises did not reflect their savings in their everyday prices. With Cisco, there was no mention of any major price fluctuations other than when the bottom falls out in 2000. It is vital that the group or individual shows respect for one another while being communicated to as this will help keep in the effectiveness of communication. There are several barriers, which may affect clear and effective communication between a group and an individual making communicate ineffective. Ensuring these barriers are solved the management need to find the correct approach to overcome them. Some of the barriers that a nursery may be faced with are listed below. Firstly, the difference in culture, values and language is a major barrier within applying effective communication as this could block any important information getting through to the appropriate person, and therefore affecting the purpose involved. Part of negative feelings can also be affected by body language when communicating with others, as it can be shown easily through actions without speaking. ââ¬ËNon-verbal communication can have up to five times the impact on a personââ¬â¢s understanding compared to words. (Argyle 1978). For example, the attitude, appearance and behaviour of the individual show clear signs of negativity. However, working alongside others is a top priority of the managers daily roles and keeping things professional is a major plus when dealing with different situations and is vital to ensure that speech and body language match in order to deliver the message. Finally, a barrier that could challenge effective communication is an inappropriate environment that is being used, could lead to others not understanding the message. Occasionally, the message could be distorted when the environment is too noisy, to hot or cold and crowded etc. Distractions could have another giant impact in the environment as some people may be easily unfocused on the communication given and so could present to the manager poor work. Therefore, ensuring that the nature of environment is appropriate for the communication being delivered or received is an essential part of effective communicate and a successful nursery. For example, staff meetings are in a large enough area for the number of staff with appropriate seating, temperatures in the area are correct, mobile phones turned off in meetings, quiet area to ensure effective communication etc. 1.4 Implement a strategy to overcome communication barriers. Evaluating and reflecting on previous communication with others supports the management to improve and change their communication strategies if needed, allowing them to identify and take adequate action. For example, within my class, I communicated with a teaching assistant (who is of a differentà culture) explaining prep work I will need for the following week. She did not understand the content of the things I was asking and so I changed my communication method, writing and drawings examples on paper. In respect to cultural, values and language barriers, (an external barrier) staff training should be given, specifically on all types of communication and different strategies they could use in regards to different situations. Some examples that we use in my nursery are; staff training on using home-school communication books with parents, using their nursery e-mail accounts and checking them daily, having parent teacher meetings, using there teaching assistants effectively- having a meeting with them weekly and communicating with them using written communication if verbal has not been successful. Also training to raise awareness of cultural and religious differences within a nursery. The internal barrier is the body language used when communicating with others; here managers need to be aware of how they present themselves to parents, other members of staff and external services. Reflecting on this each time they are in different situations will allow room to improve in the following situation. ââ¬ËThrough the development of your self-awareness you can resolve past and current issues and, by doing so, you can improve on your skills in the role of managerââ¬â¢. (Geldard and Geldard 2003). A technique to improve body language as a manager is through ââ¬ËSOLERââ¬â¢ (Egan). Use different means of communication to meet different needs. There are a vast amount of communication methods, which need to meet many individual needs, a range of these are verbal, non-verbal, sign, pictorial, written, electronic, assisted, personal, organisational, formal, informal and public. Some of these methods are listed in more detail below. Verbal Communication- During nursery routines verbal communication is used daily, as most staff discover important information this way. However, this is sometimes not enough as verbal communication can also become complicated due to the meaning of words used and how they are perceived between cultures, leading to a possible ineffective form of communication. ââ¬ËThe words we use alter depending on the situation and the people involved and, because of this, we can never be sure that a word has the same meaning for two peopleââ¬â¢. (Porritt, 1990). The words managers use are very important and are as equally important as the tone of voice, pitch, volume, rhythm and timing that are included within the conversation as it can affect the way the message is delivered. For example, talking to an adult like they were a child and receiving tuts and sighing back, shows signs that the individual does not feel comfortable with the way they are being spoken to. This is called paralinguistic communication, which allows us to see signs through the individuals sounds that they may reply, for example, sighing, coughing, tutting, yawning etc. Non-Verbal Communication- This form of communication uses different factors that we can see without using any kind of speech or sounds. Below is a table containing examples of the different factors individuals may come acrossà when using non-verbal communication. Facial Expression Our facial expression communicates emotions unless we train ourselves to mask our feelings. Burnard (1996) argues that it is important to be congruent- if you say you are angry while smiling, it gives a confusing mixed message. Eye contact and gaze The way we look into another personââ¬â¢s eyes during conversation is what is known as eye contact. If somebody can hold eye contact through a conversation, it can communicate a level of confidence and willingness to communicate fully. Some of the people we communicate with will have a very low level of eye contact, which might communicate a lack of ease with the conversation or a lack of confidence. It is a good idea to reduce the level of our eye contact to reflect theirs, otherwise it can feel threatening. The appropriateness of maintaining eye contact differs according to culture. Gestures Gestures are movements of your arms and hands that accompany speech. Gestures can help communication, for example, pointing at the direction a person needs to go in can add emphasis to the communication. However too much gesturing can be distracting. Body position, posture and movement. The body position of a client can tell you a lot about how they are feeling- if they are hunched over, with arms and legs crossed, they are probably feeling quite anxious. Rogers (1980) recommends that we relax and it is important not to appear too formal and distant. However if we are too laid back in pour posture, we could appear disinterested. Sitting with our arms and legs can appear closed off and defensive. However, in some circumstances, it may be a good idea to mirror the body posture of the person we are with. Personal space and proximity Two to three feet distance between the chairs is about right for me; however I have noticed that some clientââ¬â¢s push their chairs back as soon as they sit down in the prearranged chairs. I assume that space does not feel comfortable to them. People seem to have their own invisible boundariesà which change according to who they are interacting with and how comfortable they feel. Porritt (1990) calls it a bubble that surrounds us. Clothes The clothes we choose to wear say a lot about us. Dressing too informally and too formally can alienate us from our clients. Therapeutic touchà Touch can be a contentious subject. On the one hand there is evidence of touch having therapeutic benefits; on the other it can be misinterpreted and seen as an invasion of a personââ¬â¢s personal space. Bonham (2004) suggests it may be appropriate and supportive for staff to touch when clients are distressed as it may validate the degree of their suffering. He suggests that appropriate places to touch in this situation are hands, forearms, upper arms and shoulders. (Tina Tilmouth, T. et al., 2011). Sign- Using this form of communication is key to those who have hearing impairments and is made up of many gestures, using mainly hands and arms in different signals to communicate. There are different methods of using sign for communicating these are British sign language (BSL), makaton, which helps support speech and baby sign language, which helps communicate with babies and toddlers who have not yet developed their language skills. Pictorial- With this method, communication is primarily through pictures and drawings to communicate effective messages to others. Pictures and drawings are easy to understand and remember, which is why children are shown them from an early age allowing them to understand different instructions. Written- Within a nursery setting, written communication is used a numerous amount of times throughout daily routines. These can be written reports, notes, and e-mails etc. Written communication allows us to be accurate and keep information up to date, while maintaining clear and effective communication. ââ¬ËWritten communication should be accurate, in detail, up-to-date non-judgemental and legible so that others are able to read it. We also need to comply with confidentiality guidelines and, as such, all forms of written communication must be kept safely.ââ¬â¢ (Donnelly and Neville 2008). Electronic- Several methods of electronic communication that could be used within a nursery setting bearing in mind confidentiality are e-mails, telephone calls, text messaging, web pages, social networking sites, forums and video chats. Some explanations of these methods placedà below. 1. E-mails are the most quick and convenient method of electronic communication within a setting as messages can be sent to an address immediately, alerting the receiver that they have a new message waiting. The receiver can then reply as soon as possible therefore a shorter amount of time for response is predicted. Adding attachments and links may also be included in the mail, showing various images, videos, notices, letters etc. As e-mails are passed back and forth to individuals or groups the conversation between them will preferably be saved, therefore information needed in the future can always be received as long as it has not been eased. 2. Telephone calls and text messages are another electronic communication method and can are used vastly within a setting. Telephone calls along with e-mails are one of the biggest communication methods used in any organisation, and can be used both formally and informally. Telephone calls can have disadvantages, however others could be overheard, also the individuals cannot pick up on non-verbal signs shown by the other person. Text messages are easy and informal and can immediately be delivered to one phone or a group of mobile phones, they can also be quicker than a telephone call. A text message could be used instead of a telephone call as it can stop a conversation being overheard. 3. Within a nursery setting, promoting high standards is essential and creating a website could help communicate how excellent the setting is to others. Therefore, another electronic communication method is web pages. Creating a web page for a nursery can help provide others seek information needed about the setting. Web pages can contain different information allowing others to view, for example, text, multi-media files including images, sounds, games etc. Web pages can store this information for a good period of time. 4. Social networking sites have become a main electronic communication method over the last 10 years and are a very popular way to communicate with others. A social networking site is made up of individuals that create a profile and build connections with others by a particular type of interest, such as, ideas, values, trades, fashion etc. A nursery setting may becomeà part of an online social networking site creating a page about the nursery to maintain effective communication with parents, bearing in mind confidentiality at all times. 4.1 Explain the legal and ethical tensions between maintaining confidentiality and information sharing. Confidentiality and sharing information is information shared from one individual to another or even to a small group, this information is not to be shared with others and is of the up most importance when dealing with staff, parents and children within a nursery setting. Confidentiality permits parents to have a sense of trust in members of the nursery staff. Polices are set out for staff to respect and obey daily throughout there routines however, staff only have the right to know relevant information not all, and if this is breeched serious action could be taken. To ensure all staff members understand the policy on confidentiality, training and appropriate guidance and support should be given when needed. (Beauchamp and Childress 1994), defined ââ¬ËConfidentiality as ââ¬Ëkeeping secretââ¬â¢ information given to a person by another. Infringement occurs when that information is disclosed to someone else without the giverââ¬â¢s consentââ¬â¢. Within a nursery setting, all confidential files are kept within a locked cabinet and staff are obliged to keep parent and child information confidential at all times, however confidentiality can be broken when a crime has been committed or when the member of staff believes it is about to, malpractice has occurred, child abuse is suspected, to help prevent suicide, or misconduct has occurred, and only sharing the information to the professionals who need to know. All area managers within ALDI are trained in HR, and deal with all personnel issues, from Recruitment, to performance management and Training and Development.The HR managers in Head Office purely focus on making sure the Area Managers are up to date with new legislation and policies. ALDI adopt a grandfather technique, where, store managers have little to do with HR. It is their job to focus on the store, and deal with staff rotas and minor issues. This way, store employees report to their line manager for operational issues, and the Area Manager for HR issues. T he only HR issue not practised by Area Managers is Payroll, which falls into the Finance Function.ALDI is extremely focused on productivity and efficiency, and because of this, the Neston Region in the UK is trialling using a HR Agency (Kinetic), to manage a major amount of its HR function. The agency takes care of Recruitment, Induction, Payroll, Development, Performance Management, and acts as a HR Manager for the agency staff within ALDI. ALDI intend to get to a point where 70% of store staff is through an agency, with exception to Store Managers, Assistant Managers, Deputies and Full Time Staff. This saves money as it takes a lot of responsibility off Area Managers, leaving them with more time to focus on operations.According to Righeimer (Date Unknown, p. 4), most organizations view the department of Human Resources (HR) as an administrative function and ignore the need and opportunity to align it with its strategic plans. Aligning HR and strategic plans is an important endeavo ur for every organisation. Studies strongly support the alignment between strategies, HR, and performance and thus show the potential role HR can play in implementing strategy and developing an organisationââ¬â¢s competitive advantage. How HR activities support the organisations strategyRecruitment and Selection, Performance Management, and Training and Development are three HR activities that support the organisations strategy. (Hameed, 2011) Recruitment and Selection According to ALDIââ¬â¢s strategy (2012), ââ¬Å"We want every ALDI employee to have a rewarding career, with opportunities to grow and develop, whether they work in our stores, distribution centres or management teams. We expect our people to be committed, hard-working and take ownership of their responsibilities. In return, we provide salaries that are considerably above the rest of the industry. The recruitment and selection activity supports this by ensuring the right people are hired first time. It is vital to find committed, hardworking people, who have a pride in their work and take responsibility for their success and mistakes. Productivity, quality and service are three of ALDIââ¬â¢s focuses, so HRââ¬â¢s ability to attract and select people with the right knowledge, skills and attitude is vital. As it is down for the most part to the Area Manager to fulfil this HR role, it is vital they have the skills to recognise the right sort of employee who would fit in the business.The major disadvantage of using the agencies, as currently being trialled, is that the agencies do not work in the stores, and are an outsider to the culture and work ethic of ALDI. For that reason, the Area Managers should have complete control, as they know what sort of person they need, how to motivate them, and exactly what is expected with ALDIââ¬â¢s culture. Performance Management ââ¬Å"We have developed a range of high quality, structured training programmes to enable our employees to fulfil their roles successfully.ALDI Managers have a responsibility to develop and motivate employees, rewarding excellent performance and continuous improvement. â⬠(ALDI, 2012) A HR activity that is also performed in part by Area Managers is performance management. As Area Managers spend a lot of time in stores, they can see the productivity of staff, who is excelling and who needs a little motivation. The store manager reports performance to them also, so they get a complete picture. The agencies receive reports from the Store Managers, only if something is not working out.The agencies manage the performance of their employees, but do not really focus on opportunities or continuous improvement, as they do not have the power in store to do so. Likewise, store managers and Area Managers do not focus on the agencies employees, as technically they are not their own. If this was fully down to the Area Managers again, and Store Managers were given a greater role, staff could be managed better. Stand out performers could be recognised better, and future progression would be a benefit.Also, employees would be more engaged and productive with a clear structure and with everyone being part of the same ââ¬Å"teamâ⬠, no ââ¬Å"usâ⬠and ââ¬Å"themâ⬠as such. Training ââ¬Å"We want to attract the best talent and ours are among the highest advertised starting salaries for graduates in the UK and Ireland. Over 85% of our Directors are recruited from within the company, demonstrating the importance we place on training and development and rewarding performance. â⬠(ALDI, 2012) The Training and Development aspect of HR is focused highly on, within ALDI. There is constant training available and succession plans in place for most stores.Deputies are trained to do the Assistant Managers job in case of Sickness, Pregnancy or Resignation of the latter, and likewise with the Assistant Managers, they are trained to do the Store Managers Role. Store Assistants are enc ouraged to progress to Deputies based on performance. Training and Development is also evident throughout Head Office. Area Managers are only recruited through Graduate Schemes, and Directors are successful Area Managers. 85% of the Directors were Area Managers, whereas the other 15% are either from international ALDI head offices, or ââ¬Å"born into itâ⬠, i. e. the Albrieght family.The obvious disadvantage with the Agency is that they have no say or decision in regards to Training. As its employees are employed by them and not ALDI, they do not have access to the same training and development. How HR Professionals support line managers and their Staff With a 2006 ASTD study finding that 70% of training failure happens after the formal training finishes and a recent CIPD study finding that only 12% of employees feel that line managers take learning and development very seriously, itââ¬â¢s a little surprising that more is not being done to gain line manager support in the de velopment process. Peterson, 2006) The role of the line managers has changed over the last twenty years.There is a widespread drive to give line managers more responsibility for the management of their staff and to reduce the extent to which human resource departments control or restrict line management autonomy in this area (Brewster & Larson, 2000). HR professionals no longer have sole responsibility for the management of people, but share this responsibility with line managers. There is evidence that HR responsibilities are increasingly decentralized nd devolved to line managers (Cunningham & Hyman, 1995). In ALDI, Cunningham and Hymanââ¬â¢s point (1995) that responsibility is shared is correct, if not more centred toward the line manager rather than a 50/50 split. This is probably due to the amount of time passed since their original comment. It is interesting that what they originally said nearly 20 years ago still applies, giving the impression that the HR function has been under fire for quite some time, yet is still here in a pretty similar form in most companies.The line manager in terms of ALDI would be the Area Manager and the HR Professionals for the Area Manager. With the Agency staff, their line manager for HR would be their external agency manager. HR professionals in ALDI support the line managers by providing updated regulations, policies and visions down, to be implemented further down. The obvious benefit of Line Managers taking a front line role in HR, is that they know the staff better. HR Professionals in Head Office do not work with the store employees and do not know about performance or what motivates each individual.The CIPD states that where employees feel positive about their relationship with their front line managers, moreover, they are more likely to have higher levels of job satisfaction, commitment and loyalty ââ¬â which are in turn associated with higher levels of performance or discretionary behaviour. (CIPD, 2 012) As the HR professionals have empowered the Line managers as such, it improves employee engagement. Talent can be spotted, managed and trained, and with the right people in the right jobs, the teamââ¬â¢s works better together and is more productive.Consistency is an issue that can arise when different Line Managers have different attitudes and ways of working. This is when support from HR is vital as they can provide guidelines and policies that ensure the message across the company is consistent. With the agency, it does mean that the message HR is sending out, is not necessarily what the agency is doing / preaching. This is another shortfall in the HR process when it comes to agency working. If Area Managers had complete control and there was no agency, then the message would be consistent across the board.Conclusion and Recommendations It is evident that HR takes a simple yet complex form in ALDI. Although it is missing from the organisational structure, it is practiced in part by at least 46 Area Managers. There is a big emphasis on Training and Development throughout the company, and HR activities are being used for succession planning and finding the next generation of ALDI AMââ¬â¢s and Directors. The use of the agency seems to be slightly detrimental to ALDIââ¬â¢s message, and outsourcing the HR like it is, will cause confusion, and splits in the teams.They need to revert to AM as the main HR leader within the Area and only use agencies at times such as Christmas for relief workers etc. As AM know better than any agency, the staff recruited and selected will more than likely be more productive and fit the company better. Also, there may be an issue with succession planning if their aim of outsourcing most staff jobs out is achieved. It would seem that they would hire the people themselves, after trialling them with the agency, so why not just hire directly anyway.The overall finding however, is that HR must remain in the company, and be man aged as it once was. Eliminating the HR function more so than now, will cause major problems, and those problems are starting to arise now. Answer: Discussion For one to develop cultural intelligence, it is integral for him/her have cultural self awareness. The arguments presented in this paper provide insight into understanding other cultures, other peoples perspective on particular issues, understanding the concept of individual uniqueness and understanding ones one culture. Whereas cultural self awareness constitutes the foundation of communication between different individuals, cultural intelligence reflects to the capacity of an individual to understand and work effectively in different cultures. Understanding the background of people entails knowing where the people come from, their customs and cultures they practice in their daily lives. Obtaining this understanding will not only help in the development of cultural intelligence capabilities but also help in avoiding misunderstandings with individuals from different cultures. For example, during my childhood I had a friend called Muhammad Khan who was a Muslim. Before meeting him I had a lot of misunderstanding with regards to Islam and the practices of Muslims. The misunderstanding was as a result of the negative portrayal of individual from the Muslim community by some of my friends. Muslims were portrayed as cruel individuals who did not like individuals from other cultures. This misconception was shattered when I started talking to Muhammad and realized that Muslims are not the cruel people they are painted out to be but more or less like other members of the society. In such situations, having cultural awareness helps o ne to better understand peoples background and in doing so attain cultural intelligence. Developing an understanding of individual uniqueness plays a significant role in the attainment of cultural self awareness. Each and every person has his/her own way of approaching and dealing with situations. This is influenced by their background, their home country, the food they consume, the people they interact with on a daily basis, and the conversation he/she has with friends, relatives and partner. Other factors that influence how a person approaches a situation include the level of education he/she has attained, the co curricular and sorting activities he/she engages in, the environment he/she grew up in and many other factors. An individual who has attained cultural self awareness is capable of understanding that people are unique. Each person has his/her own back story and reasons that influence his idea and or conclusion formulation. Through the use of his/her cultural intelligence an individual can reach the realization that he/she should not make judgments or assumptions about other people who are different from them. For example, a school cricket competition provides Rock and Jock two novices who have never played cricket an opportunity to do so. The two are from different backgrounds and each has his own approach towards preparing for their first ever match which will be in one week. Rocks father is an exceptional cricket player and Rock has observed him prepare for matches since his early years. Based on what he had observed his father do, Rock approached the cricket net and started to practice his batting, fielding and bowling for one hour each on day 1. Through the practice he realized that he was good at batting and thus for the next six days of practice he focused more on batting and less on bowling and fielding. Jack on the other hand does not have a family member or friends with interest in sports. In conducting his practice, he tried bowling for two days, fielding for two days and batting for two days. Through the practice, he had a realization that he was good at batting but the realization only come three days to the match giving him little time to practice further. Rocks batting in the match was exemplary because he had realized what he was good at earlier on than Jack and as a result he had sufficient time to practice and perfect his batting. The practice approach that he utilized came from observing his father and thus was influenced by his background. Based on the example it is evident that every person has a unique approach to attaining a particular goal which is based on the persons cultural self awareness. Individuals should first venture to understand their own culture. A person needs to understand his or her behaviour and how they express their cultural experience and knowledge. The person also needs to develop an understanding of the reasons that compel him/her to make certain conclusions on different topics. One of the major factors that shape a persons behaviour is how they are impacted on different instances by radio, news channels, social media, the internet or various other forms of media. The impact that an individual has on different people and countries is based in the experiences the person has obtained through the course of his life and lessons learnt from forms of literature that helped the individual in forming an opinion about the people. The opinion is usually formed absent of personal interaction with the different from the different cultures or countries. By understanding oneself and cultural self awareness, one can have the opportunity to understand how they are uni que from others. Once a person understands how he or she is different from other people, he/she can be able to adjust his/her behaviour as it is required utilizing cultural intelligence. Based on the arguments and examples presented above, it is evident that understanding ones own culture and realizing our cultural self awareness involves cultural intelligence. This is essential in the realization that people are unique and have different perspectives based on their cultural background. This has been clearly demonstrated in the example of Rock and Jack where their approach towards practice was influenced by their background. It has also been demonstrated in the example of my friend Muhammad where through the use of cultural intelligence, I was able to effectively understand his culture and the fact they my earlier perceptions regarding Muslims was misplaced. This insight was obtained through my interactions with him which were quite positive.
